What Is a Recruiter?

A recruiter is a connector. You sit between two worlds � clients who need talent, and candidates who need jobs � and your job is to make the right match happen, at the right time, under real pressure.

In a US staffing company like our agency, a recruiter's job is not just posting jobs and waiting. You are an active searcher, screener, communicator, and relationship manager � all at once. Every day requires judgment calls: Is this profile worth submitting? Will this candidate actually show up? Does this client want speed or quality?

The role demands a mix of technical sourcing skill, communication precision, and process discipline. Miss any one of these and your numbers will show it.

Your client � the company that posted the job requirement. Their satisfaction determines your fill rate.

The honest truth: Recruitment in US staffing is a high-volume, high-speed profession. The best recruiters are not the most charismatic � they are the most disciplined. They read JDs thoroughly, build tight Boolean strings, screen with intent, and follow up consistently.

Day in the Life of a Recruiter

A typical workday for a recruiter working US staffing hours (IST-adjusted). Time blocks shift by seniority, domain, and team structure � but the activities remain consistent.

Context: US staffing recruiters in India typically work shifts aligned to Eastern or Central US time. Your most active calling hours fall in the afternoon/evening IST. Mornings are for preparation; evenings are for execution.

Read new job requirements that came in overnight. Break down each JD using the TSTE framework � Title, Skills, Tools, Education. Build or refine Boolean search strings for each open role. Check Ceipal ATS for existing pipeline candidates that could be recycled for new requirements.

Search Dice, LinkedIn, and domain-specific portals using your Boolean strings. Download and review profiles. Apply the 3-Pass screening method: pass 1 = visual scan, pass 2 = must-haves check, pass 3 = compensation + availability + work authorization. Tag strong profiles in ATS.

Internal Prep + Team Sync

Attend team stand-up. Report on open requirements, pipeline status, submissions planned for the day. Update ATS notes from yesterday's calls. Prepare candidate profiles for submission � format resumes per client standards if needed. Draft outreach emails using templates.

Candidate Outreach & Screening Calls

Peak US overlap time. Make outbound calls to candidates. Conduct structured screening: confirm interest, validate skills, check compensation expectations, verify work authorization, confirm availability. Update all call notes in Ceipal immediately after each call � not later.

Submissions + Follow-Up

Week-Over-Week Rhythm

Monday

New requirements after client weekend review. Priority: understand fresh JDs, build search strings, restart pipelines.

Tuesday � Wednesday

Peak sourcing and calling days. Maximum submissions targeted mid-week. Most clients are responsive.

Thursday

Interview scheduling confirmations, follow-up with pending submissions, address client feedback or declines.

Friday

Wrap up open items, update ATS completely, review weekly numbers, prepare next week's priority list.

Real Example: A recruiter working a Pharma role for a New Jersey client spends Monday morning reading a Clinical Research Associate JD. They build: "CRA" OR "clinical research associate" AND "ICH GCP" AND "phase II" OR "phase III". By Tuesday evening, 8 candidates screened. By Thursday, 4 submitted. One gets an interview Friday.

What Can Go Wrong

Most recruiter frustration is predictable and preventable. These are the most common failure patterns � what causes them, how they look in practice, and how to break out of them.

? Not Understanding the Job Requirement
You skim the JD, miss the most important must-have (e.g., active PMP certification), and submit candidates who get immediately rejected. Zero submissions counted toward your ratio. You've wasted a client slot and don't know why.
Spend 15 minutes minimum on every new JD. Use TSTE: Title ? Skills ? Tools ? Education. Write out must-haves before you open Dice. If anything is unclear � ask your team lead before sourcing.
? Weak Boolean Strings � Too Broad or Too Narrow
A string like nurse AND job returns 200,000 results. You scroll for an hour and find nothing useful. Conversely, a 10-operator string returns 3 results � none contactable. Both waste your shift.
Learn to control scope using OR (broaden) and AND (narrow). Start with 2�3 operators. If result count exceeds 5,000 � add a qualifier. Under 50 � remove one. Save your best strings in a personal reference file.
? Submitting Anyone Who Says Yes
Candidate says yes. You submit. Client declines: 2 years' experience (needed 5), needs H-1B sponsorship (client doesn't sponsor), wants $40/hr over bill rate. Three issues you could have caught in the screening call.
Every screening call must cover: (1) skills match against JD must-haves, (2) work authorization, (3) compensation vs. pay range, (4) availability/notice period, (5) genuine interest. Never submit on interest alone.
? Not Updating the ATS in Real Time
You make 20 calls in an evening, plan to update Ceipal "at the end." By then you remember 6 of 20. Three candidates get called again by a teammate. One profile moves forward with no notes � next recruiter has zero context.
Update Ceipal immediately after every call. Even 2 lines is enough: date, outcome, next action. Treat ATS discipline as non-negotiable professional hygiene.
? Poor Communication on Calls � Mumbling, Rushing, Monotone
You call a strong candidate. They don't understand who you are or what the role is. They lose interest in 90 seconds and say they'll "think about it." This is not a sourcing problem � it's a communication problem.
Practice your opening pitch daily until it sounds natural, not scripted. Speak at 80% of your normal pace. Pause after the role title. Use the candidate's name. Record yourself once a week and listen back.
? Working Without Prioritization � Chasing Everything Equally
12 open requirements. You work all 12 equally. Three are on hold. Two are low-priority. You spend 4 hours on a requirement that gets closed without warning. Your two hot reqs get no attention and the client escalates.
Every morning: classify reqs as Hot / Active / Parked. Work Hot first, always. Confirm with your manager which reqs need submissions that day before you start sourcing.
? Slow Typing Slowing Down Everything
At 25 WPM, one email takes 8 minutes. Updating notes takes 12. Entering a Boolean string takes 4 minutes. Across a 9-hour shift, slow typing costs you 1.5�2 hours of productive sourcing time. Every single day.
Target 50+ WPM as a baseline. Use Keybr or Monkeytype daily (15 minutes). Use email templates and text expanders to eliminate repetitive typing from your workflow entirely.
? Treating Candidates as Transactions
Candidate isn't a fit. You end the call in 45 seconds without explanation. They're frustrated. A great passive candidate from their network sees it and never engages with our agency recruiters. Your reputation is your pipeline.
Even rejection calls take 2 minutes done right. Thank them, be honest the role isn't the right fit, ask if you can keep their profile for future matching. This builds long-term pipeline.

Skills & Tools Every Recruiter Must Build

These are specific, practical capabilities that separate a recruiter who fills roles from one who doesn't. Start with MUST-HAVE items � they are prerequisites for everything else.

Foundation Skills (Non-Negotiable)

Fast Touch Typing Must Have

Target: 50+ WPM minimum, 70+ for high performance. You will type all day � ATS notes, emails, search strings, chats. Slow typing is a tax on every activity you do.

Boolean Search Logic Must Have

AND, OR, NOT, quotes, parentheses, site:, filetype:, intitle:. Not optional. Without this, you cannot source efficiently on Dice, LinkedIn, or Google. Build 2 new strings every day until it's instinct.

Voice Modulation & Call Presence Must Have

Tone, pace, clarity. Candidates decide in 8 seconds whether to keep listening. Practice your pitch. Slow down. Smile before you dial � it changes your vocal tone measurably.

Professional Vocabulary Must Have

You must understand and use correctly: W2, C2C, 1099, RTR, bill rate, pay rate, CTH, direct hire, EOI, visa types (H-1B, OPT, TN, GC, USC). Mispronouncing or misusing these destroys credibility instantly.

Core Tools (Learn in First 30 Days)

Ceipal ATS Core

Your primary working system. Profile creation, submission tracking, note-taking, pipeline management, job board integration. Inability to use Ceipal fluently is a hard blocker.

Dice.com Core

Primary source for US tech and non-IT candidates. Learn: resume database search, Boolean filtering, candidate profile reading, contact info extraction, saving searches. Know Dice's operator quirks.

LinkedIn Recruiter / LinkedIn.com Core

Critical for passive candidates and professional verification. Learn advanced filters, Boolean in the search bar, InMail best practices, and how to read a profile for sourcing signals beyond the title.

Microsoft Excel Core

Submission trackers, pipeline dashboards, daily reports. Must know: VLOOKUP/XLOOKUP, basic formulas (COUNT, IF, FILTER), freeze panes, conditional formatting, and building simple tables.

Gmail / Outlook + Email Templates Core

You send 30�50 emails a day. Build templates for: cold outreach, RTR confirmation, interview scheduling, offer comms, check-ins. Use Text Blaze or Gmail templates. Never type a standard email from scratch twice.

Google Dorking / X-Ray Search Core

Use Google to find resumes not on job boards. Key operators: site:linkedin.com, intitle:resume, filetype:pdf, -job -apply -template. Expands your sourcing beyond paid databases significantly.

Before working a client's requirement: company website, Glassdoor, LinkedIn company page, recent news. 10 minutes of client research makes your screening smarter and your submissions sharper.

MS Teams Efficiency Advanced

Learn formatting, status settings, channel vs. DM etiquette, pinning messages. How you communicate internally signals professionalism to your team and manager.

Personal Data Tracking in Excel Advanced

Build your own submission tracker from Day 1. Columns: Date, Requirement, Candidate, Submitted To, Status, Interview Date, Feedback. Review weekly. Your own data reveals patterns faster than any manager review.

ATS (Applicant Tracking System)
Software that manages the recruitment pipeline � candidate profiles, job requirements, submissions, and communication logs. At our agency, this is Ceipal. Treat it as your single source of truth.
Bill Rate
The hourly or monthly rate your company charges the client for a placed candidate's services. Always higher than the pay rate given to the candidate.
Boolean Search
A structured search technique using operators (AND, OR, NOT, quotes, parentheses) to find candidates on job boards, LinkedIn, and Google with precision. A core recruiter skill.
C2C (Corp-to-Corp)
An arrangement where the candidate works through their own corporation rather than as a direct W2 employee. Common with independent consultants.
CTH (Contract-to-Hire)
A role that starts as a contract position with the intent (but not guarantee) of being converted to full-time permanent employment based on performance.
EOI (Expression of Interest)
Signal from a candidate that they are open to opportunities. Not the same as confirmed availability � must be followed up with a full screening call.
Fill Rate
Percentage of open requirements successfully filled. Formula: Positions Filled � Positions Opened � 100. A core business metric.
GC (Green Card)
US Permanent Resident status. Candidates with a Green Card can work for any employer in the US without sponsorship.
Google Dorking / X-Ray Search
Using advanced Google search operators (site:, intitle:, filetype:, etc.) to find candidate profiles and resumes not indexed on job boards.
H-1B Visa
US work visa for specialty occupation roles. Most common in IT and Engineering staffing. Requires employer sponsorship and annual lottery selection.
JD (Job Description / Job Requirement)
The formal document from the client describing the open position � title, responsibilities, required skills, experience level, location, and compensation. Your primary sourcing document.
OPT (Optional Practical Training)
Temporary work authorization for F-1 visa (student) holders. Allows work in the US for 12 months (or 36 months for STEM fields) after completing a degree.
Pay Rate
The hourly or salary rate paid directly to the candidate. Always lower than the bill rate, with the difference representing the staffing agency's margin.
Placement
When a candidate you sourced and submitted starts working on a client assignment. The fundamental business outcome of a recruiter's work.
Pipeline
The collection of candidates at various stages of the recruitment process for a given requirement � sourced ? screened ? submitted ? interviewing ? offered ? placed.
RTR (Right to Represent)
Written or verbal confirmation from a candidate that they authorize your agency to submit their profile to a specific client for a specific role. Required before any submission.
Submit-to-Interview Ratio
How many candidate submissions are required to generate one client interview. Industry benchmark: 3:1. A higher ratio indicates poor screening quality.
TN Visa
Work authorization for Canadian and Mexican citizens under the USMCA agreement. Applicable to specific professional categories. Faster to obtain than H-1B � no lottery.

USC (US Citizen)
Born in the US or naturalized. No work authorization restrictions. Can work for any employer without sponsorship.
W2
Employment arrangement where the candidate is paid by the staffing agency as an employee, with taxes withheld. Agency handles payroll and tax filings. Common for contract placements.
Work Authorization
A candidate's legal right to work in the United States. Must be confirmed in every screening call. Common statuses: USC, GC, H-1B, OPT, TN. Never assume � always ask explicitly.
